واکاوی الگوی معماری شایستگی کار کنان در صنعت گردشگری

چکیده

گردشگری به‌منزلۀ صنعتی خدماتی موفقیت آن را تضمین می‌کند. به ‌همین دلیل به‌کارگیری و حفظ نیروهای ماهر و باتجربه بر اهمیت این موضوع می‌افزاید. به‌نظر می‌رسد معماری شایستگی مجموعه‌ای از تمامی شایستگی‌های لازم برای فرایندهای سازمان، بازنمایی و توضیح آن‌ها، روابط بین آن‌ها، نحوۀ توسعه و موقعیت‌های سازمانی مورد نیاز آن‌هاست. بی‌تردید بااهمیت‌ترین مزیت رقابتی شرکت‌های گردشگری در دنیای تغییرات سریع امروزی، داشتن نیروی انسانی شایسته است. این پژوهش با هدف شناخت مؤلفه‌ها و ابعاد معماری شایستگی کارکنان در صنعت گردشگری انجام‌ شده است.
این پژوهش با روش فراترکیب (متاسنتز) روشی کیفی مبتنی‌بر مرور نظام‌مند مطالعات کتابخانه‌ای برای شناختی ژرف پیرامون پدیدۀ مطالعه‌شده انجام‌ شده است. فرامطالعه ﯾﮑﯽ از روش‌هایی اﺳﺖ ﮐﻪ به‌منظور ﺑﺮرﺳﯽ، ﺗﺮﮐﯿﺐ و آسیب‌شناسی ﻣﻄﺎﻟﻌﺎت ﭘﯿﺸﯿﻦ ﺑﻪ‌ﮐﺎر می‌رود. ﺑﺮای دﺳﺘﯿﺎﺑﯽ ﺑﻪ این ﻫﺪف، از روش ﻓﺮاﺗﺮﮐﯿﺐ ﻣﻄﺎﺑﻖ با اﻟﮕﻮی سندلوس کی و بارو سو (2007) اﺳﺘﻔﺎده شده است. در این مطالعه، روش  اصلی برای برقراری قابلیت اطمینان و قابلیت تأیید ازطریق رسیدگی فرایندها و یافته‌های تحقیق بوده است.
شناسایی شاخص‌های اولیه و فرعی معماری شایستگی کارکنان در صنعت گردشگری با به‌کارگیری روش تحلیل فراترکیب انجام شد. براین‌اساس، چند مرحله کدگذاری انجام شد. در مرحلۀ اول، پرسش‌های پژوهش در گروه‌بندی تنظیم و ابعاد معماری شایستگی کارکنان تحلیل شد. بررسی نظام‌مند متون پایگاه‌های علمی معتبر در سراسر دنیا به زبان‌های فارسی و انگلیسی مدنظر محققان این پژوهش بوده است که در جست‌وجو و انتخاب متون مناسب، جامعۀ آماری مشخص و براساس ملاک‌های ورود اولیه پالایش شدند. در ادامه، ﺑﺎ اﺳﺘﻔﺎده از روش CASP ﺑﺎ ده ﺷﺮط ﮐﯿﻔﯽ، ﻫﺮ ﻣﻘﺎﻟﻪ ﺑﻪ ﻟﺤﺎظ ﮐﯿﻔﯽ ارزﯾﺎﺑﯽ شد. ﻫﺮﯾﮏ از مقاله‌ها در مواجهه ﺑﺎ اﯾﻦ ﺷﺮاﯾﻂ، اﻣﺘﯿﺎزی از 1 ﺗﺎ 5 گرفت و ﻣﻘﺎﻻﺗﯽ ﮐﻪ ﻣﺠﻤﻮع اﻣﺘﯿﺎزات آنﻫﺎ 21 و ﺑﺎﻻﺗﺮ بود ﺑﻪ‌ﻟﺤﺎظ ﮐﯿﻔﯽ ﺗﺄﯾﯿﺪ و ﺑﺎﻗﯽ ﻣﻘﺎﻻت ﺣﺬف شدند.
پژوهش حاضر با بررسی و دسته‌بندی کدهای توصیفی حاصل از متون مصاحبه، 53 مقولۀ فرعی را شناسایی کردند و با توجه‌ به شباهت و قرابت معنایی آن‌ها، در هشت مقولۀ اصلی شامل شایستگی مدیریتی، شایستگی ادراکی، شایستگی فردی و شخصیتی، شایستگی دانشی، شایستگی درک تجارت، شایستگی ارتباطات، شایستگی اجرایی و شایستگی حرفه‌ا‌ی ارائه شد.

چکیده [English]

Since employee-customer relationship guarantees success in tourism (a service industry), it is all the more important to hire and retain skilled and experienced employees. This study aimed to determine the components and dimensions of employee competency architecture in Tehran-based travel agencies using meta-synthesis. This is a qualitative method based on systematic library research to gain a deep insight into the phenomenon in several coding stages. When searching and selecting suitable texts, the statistical population was defined and refined based on the initial input criteria. Next, the Critical Appraisal Skills Program (CASP) with 10 quality criteria was used for qualitative evaluation of studies, which were scored on a 1-5 scale. Studies with a total score of 21 and above were qualitatively approved while the rest were excluded. Based on their semantic similarity, the 53 subcategories were identified and categorized into 8 core categories, including management competency, cognitive competency, individual and personality competency, knowledge competency, business insight competency, communicative competency, executive competency, and professional competency.
