تأثیر مدیریت منابع انسانی سبز در عملکرد محیطی با میانجیگری عوامل توانمندساز فرهنگ سازمانی سبز، تعهد سازمانی و رفتار زیست‌‌محیطی مورد مطالعه: هتل‌های شهر یزد

چکیده

هدف از این پژوهش بررسی تأثیر مدیریت منابع انسانی سبز در عملکرد محیطی با میانجیگری تعهد سازمانی و رفتار زیست‌‌محیطی و عوامل توانمندساز فرهنگ سازمانی سبز در هتل‌های شهر یزد است. ترکیب رویکرد عوامل توانمندساز فرهنگ سازمانی سبز با مباحث مدیریت منابع انسانی و رفتار زیست‌‌محیطی جنبه‌ای از پژوهش حاضر است که بر نوآوری تحقیق افزوده است. این پژوهش از لحاظ هدف، کاربردی و از لحاظ نحوۀ‏ گردآوری داده‏ها توصیفی از نوع پیمایشی است. جامعۀ‏ هدف این پژوهش را کارکنان شاغل در هتل‌های شهر یزد تشکیل داده‌اند. حجم نمونه با استفاده از جدول کرجسی و مورگان 217 نفر برآورد شد. در روش نمونه‏گیری پژوهش، با توجه به اینکه مورد مطالعه هتل‌های شهر یزد بوده است، از روش خوشه‏ای تصادفی استفاده شده تا با این روش، تمامی هتل‌ها در شهر یزد در خوشه‌هایی قرار گیرند و در مطالعۀ حاضر وارد شوند. برای جمع‏آوری داده‏ از پرسش‌نامه‏‌ استفاده شده است. داده‏ها با بهره‌گیری مدل‏سازی معادلات ساختاری و در نرم‏افزار اسمارت پی‌ال‌اس ۳.۲.۶ تحلیل شدند. نتایج حاصل از پژوهش نشان داد که مدیریت منابع انسانی سبز در تعهد سازمانی کارکنان، توانمندساز فرهنگ سازمانی و رفتار دوستدار محیط زیستی تأثیر مثبت دارد. داده‌های پژوهش تأثیر توانمندساز فرهنگ سازمانی در عملکرد محیطی را حمایت نکرده و این فرضیه رد شد. همچنین نتایج نشان داد که مدیریت منابع انسانی سبز از طریق دو متغیر میانجی تعهد سازمانی و رفتار دوستدار محیط زیستی کارکنان در عملکرد محیطی تأثیر مثبت دارد. نتیجۀ فرضیۀ میانجی مدیریت منابع انسانی سبز در عملکرد محیطی با نقش میانجی عوامل توانمندساز فرهنگ سازمانی در جهت عکس تأیید شد.

چکیده [English]

The purpose of this study is to investigate the effect of green human resource management on environmental performance mediated by organizational commitment and environmental behavior and the enabling factors of green organizational culture in hotels in Yazd. Combining the approach of empowering factors of green organizational culture with the topics of human resource management and environmental behavior is an aspect of the present study that has added to the innovation of the research. This research is a survey type in terms of applied purpose and in terms of data collection method. The target population of this study was employees working in hotels in Yazd. The sample size was estimated to be 217 using Krejcie and Morgan table. Research sampling method Due to the fact that there are hotels in Yazd, a random cluster method has been used so that all hotels in Yazd are in clusters and included in the study. A questionnaire was used to collect data. Data were analyzed using structural equation modeling in Smart PLS3.2.6 software. The results showed that green human resource management has a positive effect on organizational commitment of employees, empowering organizational culture and environmentally friendly behavior. The research data did not support the empowering effect of organizational culture on environmental performance and this hypothesis was rejected. The results also showed that green human resource management has a positive effect on environmental performance through two mediating variables of organizational commitment and environmentally friendly behavior of employees. The result of the mediating hypothesis of green human resource management on environmental performance was confirmed by the mediating role of organizational culture empowerment factors in the opposite direction
